組織承諾與工作滿意關係之研究-以傳統產業為例

摘要


摘要 本研究主要目的為探討傳統產業中組織承諾及工作滿意之間的關係。面對變化莫測與競爭激烈的產業環境,任何企業的成功與否,除了需有創新的研發技術及正確的策略領導外,若是要持續成長和永續經營,更須依賴全體員工的努力與合作,讓員工樂意為公司全力以赴的工作,並貢獻其專業知識來維持企業的競爭力。企業如何使員工對工作感到滿意,並對組織產生承諾與認同感,便成為實務界相當關心的課題。 本研究藉由文獻探討以瞭解組織承諾與工作滿意關係之間其影響因素甚多。本研究以「員工滿意度調查」問卷的形式發放至鋼鐵工會各公司,衡量構面除本研究欲探討的「組織承諾」外,包含「工作環境」、「薪資福利」、「升遷考核」、「教育訓練」、「團隊運作」、「領導風格」與「組織管理」,為了不使其影響主要的研究問題,本研究將利用個人特徵的基本資料,當作控制變項,分別有性別、年齡、公司任職資歷、部門工作資歷、教育程度等5項列入迴歸分析以控制其對依變項的影響。 由於組織承諾是員工經長時間發展而穩定形成對組織整體的態度,當員工在工作內容體會到自主性、多樣性之後,必須先產生對工作的滿意感受,才會回饋更多努力給提供具有激勵效果工作的組織。 基於此,具體而言,本研究發現如下:個人屬性對工作滿意、組織承諾的影響之關連主要,不同性別與教育程度在工作滿意與組織承諾上並無顯著差異。工作滿意及組織承諾會因年齡不同而有顯著差異。工作滿意及組織承諾會因公司任職資歷不同而有顯著差異。工作滿意及組織承諾會因部門工作資歷而有顯著差異。組織承諾是有效預測員工的離職行為以及工作績效的指標之一,而欲瞭解員工對組織的認同程度,則不可忽視員工之工作滿意的影響。

Abstract This paper is to research the corelation between organizational commitment and job satisfaction in traditional industries. In a industrial environment of quickly changing and badly competing, besides innovative R&D and correct strategy are required for a company reaching success; furthermore, if a company wants to have continuous growth and perpetual operation, it depends much on corporate effort of all employees. Let employees be glad to work well for company and contribute their domain knowledge to maintain competitiveness of enterprise. It is concerned by practical field how an enterprise can do to make employees satisfied about their work and then bring out their commitment and identification to the organization. This paper realizes lots of affected factors between organization commitment and job satisfaction by treating references. We send questionnaire name “employee satisfaction” to members of association of steel & iron industry to research “organization commitment”、”Work Environment”, “compensation & benefits”,“Performance. Management”,“Training and. Development”,“team work”,“leading style” and “organization management”. To prevent it from affecting main researching, this paper uses personal characters, as basic information, to be control variable which including gender,age,job experience,department working experience、education attainment, etc, and take regression analysis to control their affection to the variable. Organization commitment is an employee attitude to the whole organization, which steady developed with a long time. After employees appreciate autonomy and diversity from work, the job satisfaction must come out firstly and then they can be willing to feedback more effort to the organization with stimulating. Base on the above, what we found are as the following: main relationship between a man's satisfication with his work and the influence of promise which made by a organization,there is no significant difference in job satisfaction and organization commitment when gender and education attainment are different. Job satisfaction and organization commitment have significant difference with different age, job experience and department working experience. Organization commitment is on of effectively index to employee departing and performance. To know the organization identity of employee, job satisfaction of employee can not be neglected.
