國小校長轉型領導與教師工作滿意度關係之研究 —以桃園縣偏遠地區為例— 摘 要 本研究旨在瞭解桃園縣偏遠地區國小校長轉型領導與教師工作滿意度之關係,並分析不同背景之教師知覺校長轉型領導與教師工作滿意度的差異情形,最後探討校長轉型領導與教師工作滿意度之相關情形。 本研究採問卷調查法,以分層比例隨機抽樣,共抽取桃園縣37所小學,296 位偏遠國小教師,問卷回收279份,回收率94.2﹪,有效問卷為261份,可用率為93.55﹪。問卷所得資料則以描述性統計、t考驗、單因子變異數分析、薛費(Scheffé)事後考驗、皮爾森積差相關、以及典型相關等統計方法進行分析。茲將研究結果分述如下: 一、桃園縣偏遠地區國小教師對校長轉型領導之知覺程度屬「中 上」程度。 二、桃園縣偏遠地區國小教師對教師工作滿意度之知覺程度屬「中上」程度。 三、不同性別、服務年資、職務及校長任期之桃園縣偏遠地區國小教師,對校長轉型領導的知覺程度有顯著差異。 四、不同性別、服務年資、職務及校長任期之桃園縣偏遠地區國 小教師,對其工作滿意度之知覺程度有顯著差異。 五、校長轉型領導與教師工作滿意度二者具中度正相關,亦呈 現顯著典型相關。 根據以上研究結果提出具體建議,裨供教育行政機關、國小校長與教師,以及後續研究者作為參考。 關鍵字:校長轉型領導、教師工作滿意度
A Study on the Relationship between Principals' Transformation Leadership and Teachers' Job Satisfaction of Elementary Schools at Remote Districts in Taoyuan County as Examples Abstract The purpose of this study was to understand the current situation of principals’ transformation leadership and teachers’ job satisfaction of elementary schools at remote districts in Taoyuan County, meanwhile, it also aimed at analyzing the differences of teachers perception on principals’ transformation leadership and teachers’ job satisfaction from various personal background and school environment variables; finally, the relationship between principals’ transformation leadership and teachers’ job satisfaction was explored. This research method was mainly conducted by questionnaire survey. Stratified Random Sampling method is was adapted to sample 296 teachers from 37 elementary schools at remote districts in Taoyuan County. 279 questionnaires were retrieved and its percentage of the returned is 94.2. 261 of them were considered valid and the percentage of questionnaire availability was 93.55. The sampling was analyzed with t-test, One-way ANOVA, Scheffé procedure, Pearson correlation analysis and Canonical correlation. Conclusions obtained in this study were as in the followings: 1. The current situation of elementary school teachers’ perception at remote districts in Taoyuan County of principals’ transformation leadership was “above average”. 2. The current situation of elementary school teachers’ perception at remote districts in Taoyuan County of teachers’ job satisfaction was “above average”. 3.There was significant difference in elementary school teachers’ perception at remote districts in Taoyuan County on principals’ transformation leadership in terms of different teachers’ gender, years of service, position and the principals’ term of office. 4.There was significant difference in elementary school teachers’ perception at remote districts in Taoyuan County on teachers’ job satisfaction in terms of different teachers’ gender, year of service, position and the principals’ term of office. 5. There was medium positive correlation and also significantly canonical correlation between principals’ transformation leadership and teachers’ job satisfaction. Based on the research conclusions, concrete suggestions were proposed to the educational administrations, elementary school principals, teachers and the subsequent researchers.
