工作滿意度與離職傾向關聯性之研究

摘要


隨著企業全球化的到來,企業面臨的競爭越來越激烈,人才成為影響企業競爭力的關鍵,適度的人員流動可以幫助企業組織進行汰舊換新,有助於企業營運效率之提升,但若企業內部流動過高,可能會造成有經驗的員工流失、人事費用上升、士氣低落,甚至是造成人力不足的現象,根據國內外研究顯示,工作滿意度對離職傾向大多呈現顯著影響力,更有學者認為工作滿意度乃是影響離職傾向的關鍵,故本研究以工作滿意度做為自變量,以離職傾向為應變量,另外將調查員工(求成/避敗焦點)及工作性質(內勤/業務),以「調節焦點」理論來探討不同目標導向的員工,在(配適/不配適)的情況下,對工作滿意度是否有顯著影響。本研究變項資料的取得採用發放問卷的方式,共發出240份問卷,回收有效樣本數為209份,有效回收率為94.2%,回收有效問卷後,以SPSS統計軟體進行分析,藉由敘述性統計及迴歸分析等方式進行分析。 研究結果顯示 (1)工作滿意度會顯著的影響離職傾向,當工作滿意度越高則離職傾向越低。 (2)四種人格與工作職稱適配結果在工作滿意度上具顯著差異,以整體滿意度而言,求成業務會顯著高於避敗業務。 (3) 求成焦點者在工作滿意度對離職傾向之影響,受到調節焦點的干擾不顯著。 (4) 避敗焦點者在工作滿意度對離職傾向之影響,受到調節焦點的干擾不顯著,代表工作滿意度對離職傾向的影響並不受到工作職稱的調節影響,主要與求成或避敗的人格特質有關。

With the advent of the globalization of the enterprise, the competition faced by the enterprises is more and more fierce. The talent becomes the key to the competitiveness of the enterprises. Appropriate staff mobility can help the enterprises organize the replacement of old ones and improve the operational efficiency of the enterprises. If the internal flow is too high, it may result in the loss of experienced staff, increased staff costs, low morale and even the lack of manpower. According to the research at home and abroad, job satisfaction mostly shows significant influence on the turnover intention and more Some scholars think that job satisfaction is the key to the turnover intention. Therefore, this study takes job satisfaction as the independent variable and turnover intention as the dependent variable. In addition, it investigates the employee (seeking / avoidance focus) and the nature of the job / Business) to explore the "focus on the adjustment" theory to explore whether the different goal-oriented employees, whether (fit / not fit), have a significant impact on job satisfaction. The questionnaire was used to obtain the variable data of this study. A total of 240 questionnaires were sent out, 209 valid samples were collected and the effective recovery rate was 94.2%. After valid questionnaires were collected, SPSS statistical software was used to analyze them. Statistics and regression analysis methods such as analysis. Research shows (1) Job satisfaction will significantly affect the turnover intention,The higher the job satisfaction, the lower the turnover intention. (2) There are significant differences in job satisfaction between the four kinds of personalityand job title adaptation results,In terms of overall satisfaction,Seeking business will be significantly higher than the avoidance business. (3) Find the focus of job satisfaction on the turnover intention,Disturbed by the focus of adjustment is not significant. (4) The focus of the failure of job satisfaction on the turnover intention of the impact,Interfered by the focus of adjustment is not significant,The impact of job satisfaction on the turnover intention is not affected by the adjustment of job titles.Mainly related to personality traits of seeking or avoiding.
