員工能量管理、自我效能與自評工作績效之關係探討-以三家醫院為例

摘要


醫療組織由醫療服務人員所組成,是民眾健康把關的第一線人員,甚至是生命的守護者。身處於高度不確定的醫療環境中,醫療服務人員須隨時面對緊急狀況做出專業判斷、分析病情、處理危機、對突發狀況做出決策,這都須仰賴自我平日的「能量」累積,包含:身體、情緒、心智及精神四個部分而來,當自我能量充沛時始能照護更多病人,有更好工作績效。 相關學者已對自我效能與工作績效充分研究,僅少數學者(Tony Schwart,2008)提到能量管理與工作績效有正相關,故本研究嘗試探討能量管理、自我效能及工作績效三者之關係。 本研究以便利抽樣針對三家醫院之醫療服務人員為對象,共發出385份問卷,有效回收問卷310份,回收率87.5%,並以SPSS 14.0分析發現: 一、能量管理與自我效能有顯著正相關,其中以精神能量最具相關性。 二、能量管理與工作績效有顯著正相關,其中以精神能量最具相關性。 三、自我效能與工作績效有顯著正相關。 四、自我效能在能量管理及工作績效間具中介效果。 五、個人特徵變項對能量管理呈顯著相關,其中以性別、年齡、婚姻狀況、撫育子女數、所屬單位類別、目前職務、每月薪資共七項特徵對能量管理有顯著差異。 本研究分析結果,能量管理、自我效能及工作績效間皆具顯著正相關,而自我效能對能量管理更具有加乘效果,所以能量管理與工作績效具有顯著相關的情況下,再加上自我效能,將使工作績效更顯著提升。而由三家醫院的結果分析,發現醫師應再加強心智能量,護理人員則注意身體能量,能量管理是重要的課題,平日應多溫習,才可以累積能量,建議個人及組織重視能量管理,給病患更好的照護。

The medical services staff has the primary responsibility to protect the health and well being of the public. At the highly uncertain medical environment, the staff should promptly face emergency situations including professional diagnosis, disease analysis, crisis management and decisions making. Those need to rely on personal “power” which accumulated by “energy”. Four aspects of physical, emotional, spiritual and mental are included in the “energy management”. It will have better job performance when self-energy is sufficient. There were sufficient researches in the field of self-efficacy and job performance. However, only few scholar (Tony Schwartz,2008) mentioned that energy management and job performance have a positive relationship. Therefore, the objective of this study is to investigate the relationships among energy management, self-efficacy and job performance. The medical service staff which came from three hospitals was surveyed. Three hundred and eighty-five questionnaires were sent out. Three hundred and ten questionnaires were valid with a response rate of 87.5%. The results were listed as follows: 1.The relationship between energy management and self-efficacy is positive. 2.The relationship between energy management and job performance is positive. 3.The relationship between self-efficacy and job performance is positive. 4.The self-efficacy is a mediator for the relationship between energy management and job performance. 5.There is a significant difference between personal characteristic and energy management, especially gender, age, marital status, number of children, working department, current position and monthly salary. According to this study, there were positive relationships among energy management, self-efficacy and job performance. The self-efficacy has a synergistic effect on energy management. The results also showed that the physician should enhance mind energy, while the nurses should pay attention on physical energy. We suggest that an individual or the organizations should focus on the issue of energy management in order to provide the best service to the patients.
