本研究目的在探討某醫學中心護理人員之工作負荷感受及留任意願之相關因素。採描述相關性研究設計,以基本資料調查表和工作負荷感受量表問卷,收集南部某醫學中心8個病房153位護理人員的主管支持、同儕支持、單位支持、工作量負擔與留任意願資料。結果發現護理人員整體上對工作負荷感受(3.63±0.35)感到滿意,而留任意願(2.86±0.61)較低。內科系護理人員之留任意願高於外科系護理人員,N4層級之護理人員自覺單位支持高於其他進階層級護理人員。儘管護理人員對主管支持、同儕支持、單位支持及工作量負擔感到滿意,但留任意願仍較國外護理人員低。建議醫院關注護理人員工作負荷感受現況,彈性調整護理人力及合理化工作量負擔,以提高其留任意願。
The main purpose of this study is to explore the correlated factors between workload perception and intent to stay among nurses in a medical center in southern Taiwan. This study is a descriptive correlational study. Questionnaires including personal and work characteristics and the Individual Workload Perception Scale were used to collect data regarding manager support, peer support, unit support, workload and intent to stay, from 153 nurses among 8 wards in a medical center in southern Taiwan. The results showed that staff nurses perceived satisfactory workload (3.63±0.35) and low degree of intent to stay (2.86±0.61). Nurses working in medical wards had higher intent to stay than those in surgical wards. Nurses on N4 clinical ladder perceived higher unit support than nurses on other steps of the ladder. Regardless whether nurses reported satisfaction concerning manager support, peer support, unit support and workload, they indicated relatively low intent to stay than have nurses in other countries. It is recommended concern be raised about nurses' workload and reasonable improvements be made on staff workforce and workload to increase nurses' intent to stay.
