隨著社會福利制度趨於完善,身心障礙者之就學、就業及生活也受到更多的保障。教保員為社福機構之第一線工作人員,從事提供身心障礙者之相關服務。在實際工作中常會有無法預期之事件發生,考驗教保員的應變與處理能力,由此可知,教保員工作需要面對的是「人」的挑戰,而這個挑戰來自服務對象、組織、服務對象之家屬,甚至於教保員之家人。本研究目的為探討社福機構教保員之工作壓力對留職意願的行為表現,並透過工作家庭雙平衡來分析其中介效果,及以知覺組織支持的調節效果。 本研究採問卷調查法,以桃園縣身心障礙教養機構之教保員為研究對象,本研究共發出問卷326份,有效回收問卷234份,有效回收率71.8%。統計方法是利用SPSS與LISREL軟體,得出以下結論: 一、工作壓力對工作家庭雙平衡及留職意願具有顯著負向影響。 二、工作家庭雙平衡對留職意願具有顯著正向影響。 三、工作家庭雙平衡對工作壓力與留職意願具有顯著中介效果。 四、知覺組織支持對工作家庭雙平衡與留職意願不具調節效果。 最後,依據研究結果,本研究提出結論與建議供後續研究參考之用。
The social welfare system is getting more and more perfect, The disabled go to school, employment and life with more safeguards. The educare giver for the social welfare institutions in the first line staff members, From providing the associated service of the disabled. The actual work is unpredictable and unstable of the event occurred. The educare giver of a test the responsiveness and processing capacity. Thus, the educare giver need to face the people the challenges. And this challenge came from services user, organization, services family and family of educare giver. The purpose of this study is to invest the educare giver in social welfare institutions of the work stress on retention behaviors. By work/family balance and analyzing mediate effect. And Perceived Organizational Support as a moderator. The questionnaire was used to collect data. The data was collected from educare giver of care centers for disabled people in Taoyuan County. Concern with this survey, I sent 326 questionnaires. A total of 234 valid questionnaires were retrieved, representing 71.8% response rate. Statistical analyses were performed using SPSS and LISREL software to test. I got the following results: 1.Work stress, work/family balance and retention have negative influence. 2.Work/family balance and retention have positive influence. 3.Work/family balance have mediating effect between work stress and retention. 4.Perceived Organizational Support have no moderating effect between work/family balance and retention. According to the research results, the conclusions and suggestions of the study will be provided as a reference for further study.
